Abstract

This study examines intergenerational people management in the intraorganizational environment, focusing on the challenges arising from the coexistence of workers from different age groups. The research adopted an applied and descriptive approach, combining qualitative and quantitative procedures in three small commercial organizations. Semi-structured interviews were conducted with human resources managers, and 45 structured Likert-scale questionnaires were administered. The instrument was organized around four constructs: intergenerational communication, integration between generations, human resource management actions, and recognition of professional contributions. The findings indicate that the quality of intergenerational coexistence depends less on the mere presence of different age groups and more on how organizations structure communication, recognition, and integration practices. Formal human resource actions showed greater room for consolidation, whereas communication, integration, and recognition presented comparatively more favorable levels. As a contribution, the study organizes these dimensions into an analytical matrix intended to support organizational interpretation, diagnosis, and intervention. It concludes that intergenerational management, when treated strategically, can strengthen cooperation, learning, belonging, and the productive use of age diversity at work.
